تاثیر رهبری اخلاقی بر رفتار شهروندی سازمانی و قصد ترک خدمت با میانجیگری انگیزه ذاتی در پرستاران

چکیده
مقدمه : رهبری اخلاقی زمینه رفتار شهروندی و وفاداری پرستاران را فراهم ساخته و زمانی که رویکرداخلاق مدار در رهبری با بهادادن به ارزشهای والای انسانی و حمایتی به پرستاران زمینه را برای انجام اثربخش رفتار شهروندی سازمانی پرستاران فراهم سازد، با افزایش انگیزه ذاتی آنان میتوان سبب کاهش تمایل به ترک خدمت پرستاران گردید.
روش کار : این تحقیق از لحاظ هدف کاربردی و از لحاظ نوع روش توصیفی بوده و با حجم نمونه240 نفر از جامعه آماری پرستاران بیمارستان های شهر رشت و بر اساس فرمول کوکران با استفاده از روش نمونه گیری غیراحتمالی در دسترس اجراگردید .دادههای تحقیق با استفاده از پرسشنامه استاندارد که روایی و پایایی آن مورد تایید قرار گرفت جمع آوری شد و جهت تحلیل دادهها از نرم افزار آماری Smart-PLS استفاده شد.
یافتهها : نتایج بدست آمده از تحقیق نشان از تاثیر رهبری اخلاقی بر رفتار شهروندی سازمانی با جهت فردی و سازمانی با جهت سازمانی،تأثیر رهبری اخلاقی بر قصد ترک خدمت،. تأثیر رهبری اخلاقی بر رفتار شهروندی سازمانی با جهت فردی و سازمانی با جهت سازمانی با میانجی گری انگیزه ذاتی وتاثیر رهبری اخلاقی بر قصدترک خدمت با میانجی گری انگیزه ذاتی دارد.
ملاحظات اخلاقی:پس از توضیح دباره اهداف مطالعه و اطمینان بخشی به شرکت کنندگان درباره محرمانگی اطلاعات و رضایت شفاهی آنان،پرسشنامه ها بین شرکت کنندگان توزیع گردید.
نتیجه گیری : بر اساس نتایج حاصل از آزمون فرضیات و بدست آوردن میزان تاثیرگذاری هریک از متغیرها میتوان نتیجه گرفت که مدیران باید سبک رهبری اخلاقی را با غنی سازی و تقویت اهمیت وظیفه، توجه ویژه به شان و جایگاه پرستاران و تاکید بر اخلاق در محیط کار، پرورش دهند. همچنین مديران با درگير كردن پرستاران در ارائة چشم انداز و جلب مشاركت بيشتر آنهادر تحقق اهداف و داشتن تفكر مثبت به آينده و توجه به نيازهاي آنها و ايجاد فرصت براي شكوفايي و ارتقاي آنان به سطح بالاتر، زمينة افزايش انگيزه پرستاران نسبت به كار و در نتيجه زمينة لازم براي بروز رفتارهاي شهروندي سازماني را فراهم نمایند.
