پیشبینی ادراک عدالت سازمانی پرستاران با استفاده از رفتار شهروندی و عملکرد انطباقی

چکیده
زمینه و هدف: بهبود ادراک عدالت سازمانی در پرستاران میتواند یک عامل انگیزشی جهت کیفیت زندگی کاریشان باشد. با توجه به اینکه عدالت سازمانی میتواند تحت تأثیر عوامل مختلفی قرار بگیرد، لذا در مطالعه حاضر به تعیین ارتباط بین ادراک عدالت سازمانی با رفتار شهروندی و عملکرد انطباقی در پرستاران پرداخته شده است.
مواد و روشها: مطالعه توصیفی ـ مقطعی حاضر در سال 1398 بر روی ۴۰۰ پرستار به روش نمونهگیری سهمیهای در دانشگاه علوم پزشکی شهرکرد انجام شد. دادهها با استفاده از پرسشنامه اطلاعات دموگرافیک، ادراک عدالت سازمانیNiehoff & Moorman ، رفتار شهروندیLee & Allen و عملکرد انطباقی Charbonnier & Roussel جمعآوری شد. دادهها توسط نرمافزار SPSS 16 و آزمونهای آماری توصیفی و استنباطی تحلیل شدند.
ملاحظات اخلاقی: کسب رضایت آگاهانه و آزادی برای شرکت در مطالعه مد نظر قرار گرفت.
یافتهها: ضریب همبستگی پیرسون حاکی از ارتباط مثبت و معنیداری بین رفتار شهروندی و عملکرد انطباقی با ادراک عدالت سازمانی بود (05/0>P). آزمون رگرسیون نشان داد رفتار شهروندی (269/0ADJ.R2=) و عملکرد انطباقی (145/0ADJ.R2=) به طور معنیداری ادراک عدالت سازمانی را پیشبینی میکنند. میانگین رفتار شهروندی (26/18±85/66) در حد متوسط، عملکرد انطباقی (98/16±76/68) در حد متوسط و ادراک عدالت سازمانی (۱9/5±8/۶۱) در حد بالا گزارش شد.
نتیجهگیری: توسعه خلاقیت در محیط کاری و برنامهریزی برای کنترل استرس پرستاران نقش مهمی در بهبود ادراک عدالت سازمانی در پرستاران دارد. همچنین ایجاد جو کاری سالم از طریق بهبود روابط کاری سالم و مشارکت پرستاران در تصمیمگیریهای عملکردی با افزایش عملکرد انطباقی پرستاران میتواند نقش تعیینکنندهای در ادراک عدالت سازمانی در سیستمهای بهداشتی داشته باشد.
