ویژگیهای مدیر جانشین پرور در بیمارستان: یک مطالعه موردی

چکیده
زمینه و اهداف: مدیریت حرفهای نقش کلیدی در افزایش بهرهوری بیمارستانها دارد. برنامه جانشینپروری مدیران، فرایند شناسایی، آموزش و توسعه افرادی با تواناییها و شایستگیهای لازم برای تصدی مشاغل مدیریتی کلیدی سازمان است که موفقیت بلندمدت سازمان را تضمین میکند. تعهد و حمایت مدیران ارشد بیمارستان پیشنیاز موفقیت برنامه جانشینپروری مدیران است. هدف مطالعه حاضر، شناسایی ویژگیهای مدیر جانشین پرور در بیمارستان بود.
مواد و روشها: این پژوهش موردی به صورت کیفی در سال 1397 در بیمارستان فوق تخصصی هاشمینژاد شهر تهران انجام شد. جامعه پژوهش شامل مدیران و کارکنان این بیمارستان بود. نمونهگیری به صورت هدفمند و با حداکثر تنوع آغاز شد و تا اشباع دادهها ادامه یافت (45 نفر). از روش مصاحبه نیمه ساختاریافته و بررسی مستندات برای جمعآوری دادهها استفاده شد. از روش تحلیل موضوعی با کمک نرم افزار MAXQDA برای تحلیل دادهها استفاده شد. ملاحظات اخلاقی نظیر رضایت آگاهانه شرکت کنندگان در پژوهش، حفظ محرمانگی اطلاعات و بیطرفی پژوهشگران در این پژوهش رعایت شد.
یافتهها: چهارده ویژگی مدیران جانشینپرور شناسایی و در سه مضمون اصلی ویژگیهای ارزشی، روانشناختی و رفتاری گروهبندی شدند. ویژگیهای ارزشی مدیر شامل نداشتن حب مقام، صداقت، کرامت انسانی و اعتماد متقابل؛ ویژگیهای روانشناختی شامل تابآوری، آیندهنگری، خوشبینی، خودکارآمدی و منفعت طلبی سازمانی و ویژگیهای رفتاری شامل شفافیت ارتباطی، مشارکت سازمانی، حمایت مدیریتی، شایسته سالاری و ثبات مدیریتی، فرایند جانشینپروری را تسهیل میکنند.
نتیجهگیری: سیاستگذاران و مدیران ارشد نظام سلامت باید تقویت و توسعه این ویژگیهای ارزشی، روانشناختی و رفتاری را در مدیران سازمانهای بهداشتی و درمانی بهمنظور نهادینهسازی برنامه جانشینپروری مورد توجه قرار دهند.
