طراحی الگوی رهبری فروتنانه برای مدیران با رویکرد فراترکیب

چکیده
زمینه و هدف: با گسترش رفتارها و رویدادهای غیر اخلاقی، اتخاذ رهبری فروتنانه از جانب مدیران میتواند نقش مهمی در مدیریت اثربخش سازمانها و کاهش رفتارهای غیر اخلاقی ایفا نماید. بنابراین پژوهش حاضر با هدف ارائه الگوی رهبری فروتنانه برای مدیران انجام شد.
روش: این پژوهش از نظر هدف کاربردی، با رویکرد کیفی و با استفاده از روش فراترکیب هفت مرحلهای سندلوسکی و باروس (2007 م.) انجام شد. جامعه آماری مورد مطالعه شامل کلیه مطالعات فارسی و انگلیسی چاپشده در حوزه رهبری فروتنانه برای مدیران در بین سالهای 2000 تا 2023 بود. در این راستا، واژگان کلیدی مرتبط با هدف پژوهش مورد جستجو قرار گرفت و مقالات و اسناد به دستآمده با استفاده از روش نمونهگیری هدفمند که در نهایت 50 مقاله که از معیارهای ورود به مطالعه برخوردار بودند، با استفاده از روش کدگذاری سهمرحلهای (باز، محوری، انتخابی) از طریق نرمافزار Maxqda 2020 تجزیه و تحلیل شدند. پایایی کدگذاریها با استفاده از ضریب توافق کاپا با مقدار 92/0 تأیید شد و برای بررسی روایی پژوهش، یافتهها در اختیار 4 نفر از خبرگان تحقیق کیفی قرار گرفت.
ملاحظات اخلاقی: در تمام مراحل پژوهش حاضر، جنبههای اخلاقی شامل اصالت متون، صداقت و امانتداری رعایت شده است.
یافتهها: بر اساس نتایج تحلیل دادهها، 90 کد باز شناسایی شد که در 20 مفهوم و 4 مقوله دستهبندی شد. یافتهها نشان داد 4 مؤلفه مدیریت بر خود (هوش هیجانی، هوش اخلاقی، عاطفه مثبت، تعهد دینی، رفتار معنوی، ویژگیهای شخصیتی رهبر و ویژگی وضعیت)، مدیریت افراد (غنیسازی کانالهای ارتباطی، ویژگی شخصیتی پیروان، پویایی گروه، توانمندسازی روانشناختی، امنیت روانی، توانمندسازی شناختی و سرمایه روانشناختی)، مدیریت سازمان (رهبری مشارکتی، توانمندسازی ساختاری، فرهنگ سازمانی و ارزشهای فرهنگی) و حمایت سازمانی (حمایت مدیریت ارشد و انتظارات رهبر نسبت به زیردستان) بر اتخاذ سبک رهبری فروتنانه در مدیران تأثیر دارند.
نتیجهگیری: با توجه به بررسیهای صورتپذیرفته، میتوان نتیجه گرفت که وجود اتخاذ رهبری فروتنانه از جانب مدیران میتواند منجر به رشد و اثربخشی شخص مدیر، پیروان و سازمان گردد.
