شاخصهای اخلاقی حکمرانی سرمایههای انسانی با رویکرد مدیریت کارآمد

چکیده
زمینه و هدف: توجه به اخلاق در حکمرانی سرمایه انسانی در سازمانها از ملزومات مدیریت کارآمد است چراکه تأثیر اخلاق در بعد فردی و اجتماعی زندگی انسانها، امری قابلتوجه و انکارناپذیر است. سازمانهای امروزی نیازمند بازطراحی در رویکردهای مدیریتی خود بر مبنای زمینههای اخلاقی هستند. لذا پژوهش حاضر با هدف بررسی و واکاوی مؤلفههای اخلاقی حکمرانی سرمایههای انسانی با رویکرد مدیریت کارآمد انجام گرفت.
روش: رویکرد پژوهش کیفی و روش سنتز پژوهی برای دستیابی به هدف پژوهش حاضر استفاده شد. قلمرو پژوهش کلیه مقالاتی هستند (132 مقاله) که در فاصله سالیان اخیر در مورد شاخصهای اخلاقی حکمرانی سرمایههای انسانی در پایگاههای تخصصی و علمی ارائه شدهاند. نمونه پژوهش 25 مقاله است که این تعداد بر اساس پایش موضوعی، اشباع نظری دادهها و بهصورت هدفمند انتخاب شد. دادههای پژوهش از تحلیل کیفی اسناد موردمطالعه، گردآوری شدهاند.
ملاحظات اخلاقی: در تدوین مقاله، اصول اخلاقی به ویژه امانتداری در استناد به متون و حفظ اصالت مقاله، رعایت شده است.
یافتهها: با تجزیهوتحلیل دادهها، شاخصها و مؤلفههای اخلاقی حکمرانی سرمایههای انسانی در سه بُعد منتخب و 11 محور مؤلفههای فردی (مشتمل بر اعتدال و میانهروی، مسئولیتپذیری و پاسخگویی، تعاملگرایی، ظرفیتسازی، انتقادپذیری، انضباط کاری)؛ مؤلفههای سازمانی (مشتمل بر حکمرانی اخلاقی- راهبردی، عدالت محوری، تعهد سازمانی، پایش عملکرد اخلاقی سرمایه انسانی، شفافیت)؛ مؤلفههای مدیریتی (مشتمل بر توانمندسازی سرمایه انسانی، مدیریت تعارض در حکمرانی سرمایه انسانی، ابتکار و نوآوری در حکمرانی، مشارکت و حکمرانی مبادلهای، نظارت و رهبری سرمایه انسانی) مورد سازماندهی قرار گرفت.
نتیجهگیری: با توجه به یافتهها میتوان نتیجه گرفت جهت حکمرانی اخلاقی نیروی انسانی و مدیریت کارآمد در سازمان نیازمند توجه به سه محور فردی، مدیریتی و سازمانی بهصورت همزمان هستیم؛ بازنگری و تحول در سازمان نیازمند بسترسازی و تحول در هر سه بُعد است.
