تأثیر رهبری اخلاقی بر رفتار انحرافی با نقش واسطهای جو اخلاقی و تعهد سازمانی

چکیده
زمینه و هدف: رفتارهای انحرافی از لحاظ مفهومی، رفتارهایی هستند كه با انجام آنها افراد قواعد، رسوم و سیاستهای رسمی سازمان را در عرصههای مختلف نقض نموده و از این طریق زمینه را برای آسیبرسانی به افراد و سازمان فراهم میسازند. هدف پژوهش حاضر، بررسی تأثیر رهبری اخلاقی بر رفتار انحرافی با میانجیگری جو اخلاقی و تعهد سازمانی میباشد.
روش: پژوهش حاضر از نظر شیوه گردآوری یافتهها از نوع تحقیقات کمی با روش همبستگی و از نظر هدف، کاربردی است. جامعه آماری پژوهش، کلیه کارکنان شرکت تعاونی ایران بنادر استان گیلان به تعداد 322 نفر بودهاند که از طریق فرمول کوکران 168 نفر به عنوان حجم نمونه و به روش تصادفی ساده انتخاب شدند. روش گردآوری اطلاعات از نوع کتابخانهای و میدانی بوده و ابزار گردآوری اطلاعات، پرسشنامه میباشد. ابزارهای پژوهش شامل پرسشنامه رهبری اخلاقی براون (Brown) و همکاران (2005 م.)، پرسشنامه تعهد سازمانی مایر و آلن (Meyer & Allen) (1991 م.)، پرسشنامه جو اخلاقی ویکتور و کلون (Victor & Clone) (1988 م.) و پرسشنامه رفتار انحرافی رابینسون و بنت (Robinson & Bennett) (1995 م.) بود. جهت تجزیه و تحلیل دادهها از معادلات ساختاری و از نرمافزارهای SPSS 22 و Smart pls 3 استفاده شد.
ملاحظات اخلاقی: در تدوین این پژوهش حفظ اصالت متون، صداقت و امانتداری رعایت شده است و مشارکتکنندگان با آگاهی از اهداف پژوهش به پرسشنامهها پاسخ دادند.
یافتهها: یافتههای پژوهش نشان داد که رهبری اخلاقی به میزان 28/0- بر رفتار انحرافی و به میزان 70/0 بر جو اخلاقی کارکنان، جو اخلاقی به میزان 25/0- بر رفتار انحرافی، رهبری اخلاقی به میزان 89/0 بر تعهد سازمانی مؤثر است. تعهد سازمانی به میزان 36/0- بر رفتار انحرافی کارکنان تأثیرگذار است. همچنین رهبری اخلاقی بر رفتار انحرافی با میانجیگری جو اخلاقی کارکنان و رهبری اخلاقی بر رفتار انحرافی با میانجیگری تعهد سازمانی کارکنان تأثیرگذار میباشد، اما تأثیر جو اخلاقی بر تعهد سازمانی کارکنان معنادار نبود.
نتیجهگیری: با توجه به نتایج به دستآمده برای کاهش رفتارهای انحرافی، ضمن آموزش و تقویت سبک رهبری اخلاقی در سازمان باید از ظرفیت آن برای چگونگی ایجاد تعهد سازمانی و جو اخلاقی در سازمان استفاده نمود.
