بررسي نقش عوامل استرس زاي ايمني بر رفتار شهروندي ايمني: سنجش نقش تعديل گر رهبري فروتنانه

چکیده
سابقه و هدف: نقش رفتار شهروندی ایمنی کارکنان برای ایمنی محیطکار در یک محیطکاری پر خطر حیاتی است، اما مطالعات کمی در مورد تأثیر عوامل فشارزای ایمنی بر رفتار شهروندی ایمنی متمرکز شدهاند. هدف از انجام این پژوهش بررسی روابط بین عوامل استرسزای ایمنی (ابهام نقش ایمنی، تعارض نقش ایمنی و تعارض ایمنی بین فردی) با ابعاد رفتار شهروندی ایمنی با در نظر گرفتن نقش تعدیلگر رهبری فروتنانه بود.
روش بررسی: روش پژوهش حاضر توصیفی- مقطعی و از نوع همبستگی تحلیل رگرسیونی بود. جامعۀ آماری این تحقیق کلیه کارکنان شرکت صنایع پتروشیمی کرمانشاه به تعداد 478 نفر بوده که حجم نمونه براساس جدول مورگان تعداد 214 نفر با استفاده از روش نمونهگیری تصادفی ساده تعیین شد. برای گردآوری دادههای پژوهش از سه پرسشنامۀ استاندارد رفتار شهروندی ایمنی، عوامل استرسزای ایمنی و رهبری فروتنانه استفاده شد. و الگوی ارائه شده با استفاده از مدلسازی معادلات ساختاری بوسیله نرمافزار اسمارت پی ال اس2 تجزیه و تحلیل گردید.
نتایج: نتایج این پژوهش نشان داد: ابهام نقش ایمنی24 درصد، تعارض نقش ایمنی22 درصد و تعارض ایمنی بین فردی20 درصد تغییرات رفتار ایمنی پیشگیرانه را پیشبینی کرد. ابهام نقش ایمنی16 درصد، تعارض نقش ایمنی068/0 درصد و تعارض ایمنی بین فردی28 درصد تغییرات رفتار ایمنی اجتماعی را تبیین مینمود. همچنین رهبری فروتنانه رابطه بین عوامل استرسزا (ابهام نقش ایمنی ، تعارض نقش ایمنی و تعارض ایمنی بین فردی) با ابعاد رفتار شهروندی ایمنی(پیشگیرانه و اجتماعی) را بطور مثبت و معناداری تعدیل مینمود.
نتیجهگیری: این نتایج نشان میدهد که مدیران باید رفتار شهروندی ایمنی را در زیردستان خود القا کنند و از طریق مداخلاتی که اعتماد خاص ایمنی را افزایش میدهند، با شرایط استرسزا مبارزه کنند. رهبری فروتنانه با قدردانی از کارکنان حس خودکارآمدی و ارزشمندی آنها را افزایش میدهد.
