تبیین نقش میانجی اخلاق حرفهای در ارتباط بین جو اخلاق سازمانی و طفرهروی مجازی کارکنان دانشگاهی

چکیده
زمینه و هدف: توجه به اخلاق در سازمانها واجد اهمیت بسیاری است. از این رو پژوهش حاضر با هدف تبیین نقش میانجی اخلاق حرفهای در رابطه بین جو اخلاق سازمانی و طفرهروی مجازی انجام گرفت.
مواد و روشها: این پژوهش از نظر راهبرد اصلی، کمی، از نظر راهکار اجرایی، میدانی و از نظر تکنیک تحلیلی، توصیفی ـ همبستگی بود. جامعه آماری این مطالعه شامل تمامی کارکنان ستادی دانشگاههای جامع وابسته به وزارت علوم در چهار سطح طراز عملکرد بینالمللی، ملی، منطقهای و محلی در سراسر کشور بود. روش نمونهگیری از نوع خوشهای چندمرحلهای بود. حجم نمونه با توجه به مدل Kregci-Morgan و با در نظرگرفتن خطای 05/0=α، 430 نفر در نظر گرفته شد. برای جمعآوری دادهها از پرسشنامه طفرهروی مجازی Bella et al (2006 م.) (با پایایی 89/0=α)، پرسشنامه اخلاق حرفهای یزدان ستا و اسدی (1395 ش.) (با پایایی 79/0=α) و پرسشنامه جو اخلاق سازمانی Victor and Cullen (1988 م.) (با پایایی 80/0=α) استفاده شد. روایی ابزارها با نظر اساتید علوم تربیتی و روانشناسی تأیید گردید. دادهها با استفاده از دو نرمافزار SPSS 22 و lisrel. 8.50 و با روش مدل معادلات ساختاری تجزیه و تحلیل شد.
یافتهها: نتایج نشان داد که مدل ارائهشده از برازش مناسب و مطلوبی برخوردار است (95/٢=x2/df، 93/0=GFI، 92/0=AGFI، 91/0=CFI، 93/0=NFI، 081/0=RMSEA) و مؤلفه جو اخلاق سازمانی به صورت مستقیم و غیر مستقیم از طریق مؤلفه اخلاق حرفهای بر طفرهروی مجازی کارکنان تأثیر معنیدار و معکوس دارد (05/0>p).
ملاحظات اخلاقی: پس از توضیح درباره اهداف تحقیق، رضایت شفاهی از شرکتکنندگان اخذ گردید.
نتیجهگیری: جو اخلاق سازمانی و اخلاق حرفهای منجر به کاهش رفتار طفرهروی مجازی کارکنان میگردد. از این رو لازم است در هدایت رفتار منابع انسانی (جلوگیری از بروز رفتار انحرافی طفرهروی مجازی) به این مؤلفهها و اثراتشان در سازمان توجه شود.
