بهبود رفتارهای ورانقشی در نهادهای ورزشی با رویکرد تقویت اقدامات سازمانی

چکیده
سابقه و هدف: در دهههای اخیر، حجم زیادی از مطالعات رفتار سازمانی و منابع انسانی بر ارتباطات دوطرفه تبادلی میان کارکنان و سازمانها متمرکز شده است. هدف از این تحقيق، بررسي رابطه حمایت سازمانی ادراک شده با رفتارهای فرانقشی سازمانی در کارشناسان آکادمی ملی المپیک و پارالمپیک ایران بود.
روش کار: روش پژوهش توصيفي و از نوع پیمایشی و به لحاظ روابط بین متغیرها از نوع همبستگي است. جامعه آماري تحقيق را كليه کارشناسان آکادمی (56 نفر) تشکیل دادهاند. نمونه آماري تمام شمار در نظر گرفته شد. ابزار تحقيق شامل دو پرسشنامه حمایت سازمانی ادراک شده ایزنبرگر و همکاران (1990) و رفتار شهروندی سازمانی پودساکف و همکاران (1990) بود كه روایی آنها با استفاده از نظر متخصصان بررسی و پایایی نیز از طريق ضريب آلفاي كرونباخ (به ترتیب ضریب آلفا = 0/859 و 0/936) محاسبه شد. پس از بررسی نوع توزیع دادهها توسط آزمون کولموگروف-اسمیرنوف، آزمون فرضیهها توسط آزمون همبستگی پیرسون و رگرسیون خطی مورد بررسی قرار گرفت و به این منظور از نرمافزار آماری SPSS استفاده شد.
یافتهها: تجزيه و تحليل نتايج، حاكي از آن بود كه رفتار شهروندی سازمانی (با 4/48 امتیاز از حداکثر هفت امتیاز) نسبت به حمایت سازمانی ادراک شده (با 3/48 امتیاز) در کارشناسان آکادمی دارای میانگین بالاتری است. رابطه مثبت و معنيداری بين حمایتهای سازمانی ادراک شده با رفتار شهروندی سازمانی و ابعاد آن به جز بعد جوانمردی مشاهده شد (P < 0/01). حمایتهای سازمانی ادراک شده پیشبینیکننده معنیداری برای رفتار شهروندی سازمانی و ابعاد آن به جز بعد جوانمردی بود (P < 0/01).
نتیجهگیری: یافتههای تحقیق بر افزایش حمایتهای سازمانی ادراک شده کارکنان بهمنظور شکوفا شدن رفتارهاي شهروندي در سازمان، بهبود عملکرد و اثربخشی سازمانی تاکید دارد.
