طراحی مدل اخلاق سازمانی فضیلتمحور برای بیمارستانهای دانشگاه علوم پزشکی تهران

چکیده
زمینه و هدف: سنجش اخلاق سازمانی، دغدغه بسیاری از مدیران و پژوهشگران است. با توجه به ماهیت ویژه بیمارستانها، توجه روزافزون جامعه به اخلاق پزشکی در سالهای اخیر و تغییرات محیطی و فناوری در عصر حاضر، طراحی مدلی متناسب با بیمارستانهای کشور اهمیت دارد. هدف این مطالعه طراحی مدل اخلاق سازمانی فضیلتمحور برای بیمارستانهاست و بیمارستانهای دانشگاه علوم پزشکی و خدمات بهداشتی درمانی تهران به منزله مورد مطالعه، انتخاب شدهاند.
مواد و روشها: روش پژوهش کیفی، از نوع نظریه دادهبنیاد با رویکرد نوخاسته است. برای گردآوری اطلاعات از مصاحبه ساختارنیافته استفاده شد. جامعه آماری پژوهش، شامل مدیران و خبرگان اخلاق سازمانی در بیمارستانهای دانشگاه علوم پزشکی و خدمات بهداشتی درمانی تهران هستند و بعد از 3 مرحله نمونهگیری هدفمند، با ۱۸ مصاحبه اشباع نظری حاصل شد و روابط بین ابعاد مدل، تعیین گردید و روایی و پایایی مدل بررسی شد.
یافتهها: بر اساس یافتههای پژوهش، 17 مقوله فرعی در قالب ۴ مقوله اصلی «وضعیت کلی اخلاق در جامعه»، «پیشرانهای اخلاق در سازمان»، «اخلاق فضیلتمحور» و «نتایج رعایت اخلاق در بیمارستان» اجزای مدل را تشکیل میدهند و روابط بین ابعاد مدل به منزله راهنمای به کارگیری آن تبیین شدند.
ملاحظات اخلاقی: اطلاعات پژوهش از مصاحبه همراه با رضایت از خبرگان به دست آمد و در حفظ محرمانگی اطلاعات آنها اطمینان خاطر ایجاد شد.
نتیجهگیری: بر اساس یافتههای پژوهش برای رسیدن به بیمارستان اخلاقی، بهبود «وضعیت کلی اخلاق در جامعه» موجب تقویت «پیشرانهای اخلاق در سازمان» میشود و ارتقای «پیشرانهای اخلاق در سازمان» باعث بهبود «اخلاق فضیلتمحور» میشود. در نهایت رعایت اخلاق فضیلتمحور، بر نتایج اقتصادی، اجتماعی و زیستمحیطی سازمان اثرگذار است. از مدل حاضر میتوان برای سنجش وضعیت اخلاق فضیلتمحور در سطح بیمارستانها بهره جست.
