ارتباط بین رهبری تحولآفرین و رفتارهای شهروندی سازمانی با میانجیگری فضای اخلاقی مثبت و نگرش شغلی

چکیده
زمینه و هدف: نظر به مشاهده ارتباط بین رفتارهای رهبری و رفتارهای شهروندی سازمانی در تحقیقات پیشین، این سؤال مطرح شده است كه چه ساز و كارهایی موجب ایجاد این ارتباط گردیده و بر آن تأثیر میگذارند. از این رو مطالعه حاضر با هدف تعیین ارتباط رهبری تحولآفرین با رفتارهای شهروندی سازمانی با میانجیگری فضای اخلاقی مثبت و نگرشهای شغلی انجام شده است.
مواد و روشها: این پژوهش کاربردی از نوع توصیفی ـ همبستگی بود. جامعه مطالعه شامل 192 نفر از معلمان دوره ابتدایی شهر سنندج در سال تحصیلی 98-1397 بودند. حجم نمونه با استفاده از جدول مورگان برآورد و نمونهگیری به روش در دسترس انجام شد. برای گردآوری دادهها از پرسشنامههای رهبری تحولآفرین Bass و Avolio (1997 م.)، فضای اخلاقی Victor و Cullen (1998 م.)، سنجش نگرش شغلی Ackfelt و Coote (2005 م.)، رفتار شهروندی سازمانی Organ (1988 م.) و برای تجزیه و تحلیل دادهها از آزمون همبستگی و مدلسازی معادلات ساختاری استفاده شد.
یافتهها: بین متغیرهای مطالعه همبستگی معنیداری وجود داشت (p<0/01). اثر رهبری تحولآفرین بر فضای اخلاقی مثبت (β=/63 و t=4/70) و نگرش شغلی (β=0/48 و t=3/74) معنیدار بود. همچنین اثر فضای اخلاقی بر نگرش شغلی (β=/65 و t=3/34) و رفتار شهروندی سازمانی (β=0/85 و t=3.28) و اثر نگرش شغلی بر رفتار شهروندی سازمانی (β=0/44 و t=3/49) تأیید شد. در مجموع، مدل از برازش خوبی برخوردار بود (X2/df=2/21).
نتیجهگیری: بر اساس یافتههای مطالعه، فضای اخلاقی مثبت و نگرش شغلی میتوانند نقش میانجی را در ایجاد ارتباط بین رهبری تحولآفرین و رفتارهای شهروندی سازمانی ایفا نمایند. بنابراین تلاش برای بهبود جو اخلاقی مدارس و نگرش شغلی معلمان توصیه میگردد.
